How to Hire a Controller

A Controller is usually the most senior finance hire a growing manufacturer or distributor makes before a CFO. Get it right and your close, reporting, and compliance run on rails. Get it wrong and you're back in the market within a year, having lost months of financial visibility along the way.

Define the Role Before You Post It

Controller, Accounting Manager, and Assistant Controller titles get used inconsistently across companies, which makes job postings confusing for candidates and hard to screen against. Before you write the posting, decide: Does this person own the close end to end, or does an Accounting Manager handle that layer? Do they manage the accounting team directly, or manage through an Accounting Manager? Do they own the banking relationship, covenant reporting, and audit, or does that sit with a CFO or outside advisor? A Controller job description that's really an Accounting Manager role (or vice versa) is the single most common reason searches drag on.

What to Screen For

• Technical depth: GAAP fluency, month-end and year-end close ownership, consolidation experience if you have multiple entities or locations
• Industry-specific knowledge: cost accounting and inventory valuation for manufacturers, margin and rebate tracking for distributors
• ERP and systems experience — a Controller who's implemented or migrated a system is worth more than one who's only operated an existing setup
• Team leadership: how many people have they managed directly, and what did that team look like

Set a Realistic Timeline

The accounting talent pipeline has tightened structurally over the past decade — fewer people are entering and staying in the profession relative to demand. Budgeting four to six weeks for a Controller search, the way many companies still do, is optimistic in the current market. Build in more runway, and start the search before the gap becomes urgent rather than after.
